Most teachers may not want to admit that they can remember the moment they stopped reaching toward a struggling neurodivergent student. Not the first time they encountered a learner who didn’t fit their training. That first time they realized their toolkit wasn’t working… and they chose certainty over connection. The lesson plan continued. The accommodation or modification was documented. The referral was made. And something essential closed.
This is not a failure of intention or care. It is a predictable outcome of how educational systems define teacher competence.
Teachers are trained to be authorities, to maintain classroom control, to have answers readily available. Help-giving is welcomed when it follows prescribed formats: documented interventions, research-based strategies, measurable outcomes. When a student’s struggle is complex, embodied, sensory, or resists translation into neat pedagogical categories, the response shifts.
Teachers are told they need more training. That they should consult the specialist. That maybe this student needs a different placement. That nothing is “really” wrong if the grades are acceptable.
For teachers who internalize uncertainty as inadequacy, this pattern compounds. Their struggles with a neurodivergent learner don’t look like what professional development prepared them for. Instead of not knowing how to manage behavior, there is the quiet panic of not understanding how this student processes information. Instead of lacking strategies, there is the confusion of watching strategies fail for reasons that remain invisible. Instead of clear defiance, there is the collapse that comes when a student can no longer pretend to follow along. These signals are easy to miss and even easier to misinterpret as lack of effort, attention-seeking, or learned helplessness ( plus, signals can get further complexified when these issues are also part of the problem, bur are just not the whole problem or even a significant part).
The lesson teachers learn is not that understanding is impossible. The lesson is that not knowing is unacceptable.
When a teacher admits they don’t understand how a particular student learns and is met with impatience, judgment, or suggestions that they need to “try harder,” their professional nervous system adapts. It learns that asking increases scrutiny rather than support.
Over time, teachers stop externalizing uncertainty and turn inward. This is not a choice. It is a survival response within systems that equate expertise with infallibility.
The tools that emerge from this pressure are telling.
Teachers may default to what worked before, even when it clearly isn’t working now. They may rely on documented accommodations that check compliance boxes without addressing actual barriers. They may refer students out rather than sit with not knowing. They may position the student as unmotivated rather than acknowledge the learning need they cannot yet name.
And increasingly, they may reach for AI.
The AI Illusion of Competence
Generative AI promises teachers something seductive: instant expertise. Need differentiated materials? Generate them. Struggling to explain a concept differently? Ask AI for five alternative explanations. Student needs accommodations? Prompt for a comprehensive list.
The output looks knowledgeable. It uses educational terminology correctly. It generates reasonable-sounding strategies. But it cannot tell you why this particular student is struggling, what this student’s sensory experience of the classroom is, or how this student’s executive function manifests when they appear to be “not paying attention.”
AI offers the performance of understanding without the relationship that makes understanding possible. It lets teachers seem competent while avoiding the vulnerability of saying “I don’t know what’s happening for you, but I want to figure it out together.”
This matters because what neurodivergent students who are struggling need most is not a technically correct accommodation. They need a teacher who can tolerate uncertainty long enough to witness what’s actually happening. One who can name their own confusion without pathologizing the student’s learning difference, who can model the exact cognitive flexibility we claim we want students to develop.
When teachers cannot admit what they don’t know, students lose, and they lose BIG. Perhaps the most important loss is the clear metacognitive demonstration of how an expert navigates genuine confusion. There is an old saying, “fake it until you make it,” but modern educational research shows this is not really true. The fact is you actually benefit from being shown, and even more from being supported. In fact, it is a sad truth that students who struggle most in our classrooms are simply those who don’t know how to fake it. They demand understanding, and this often leads to being perceived as behaviorally difficult or oppositional.
The discomfort of not knowing is presented to students as something to avoid. Rather than showing students how you work through an ambiguous problem that was not on the lesson plan, you show them how to fake it. Teaching them the silent conspiracy behind a kind of ‘faking it’ that will get them through the lesson without conflict, but set them up to be the scapegoat when the faking does not translate into success on the test. Teachers often need years of experience to realize their relational for avoiding this discomfort also communicates to the student that “your learning does not matter enough for me to stay in this discomfort”. It also develops and validates a maladaptive assumption that many students hold that their learning differences are not worth understanding, not just managing. In the end, you miss an opportunity to form a collaborative partnership with the student, in favor of prescribed solutions neither the student nor the teacher, the two people in the actual situation, helped to create.
Educational institutions claim to value growth mindset and lifelong learning for students while simultaneously expecting teachers to demonstrate complete mastery at all times. Professional development is offered, but rarely does it create space for teachers to name what they genuinely don’t understand about neurodivergent learning without professional consequences.
Teachers who admit confusion with a neurodivergent student may hear: “The IEP is being followed, so what’s the problem?” Or “Have you tried the strategies from the training?” Or “Some students just don’t want to learn.” The system rarely asks: “What is this student’s nervous system telling you? What patterns are you noticing that your training didn’t prepare you for? How can we learn about this student’s cognitive experience together?”
The message becomes clear: uncertainty threatens credibility. Asking for genuine help, and not just for strategies but for conceptual understanding of neurodivergent learning, this marks you as insufficiently expert.
By mid-career, many teachers have learned that reaching toward the unfamiliar leads to scrutiny, evaluation concerns, or implicit suggestions that they’re not skilled enough for inclusion classrooms. Performing confidence becomes safer than demonstrating curiosity. Referring out becomes easier than reaching in.
It is not lack of care. It is containment.
The Long-Term Consequences Are Educational
The effects extend far beyond individual classrooms. When teachers cannot acknowledge what they don’t understand, entire school systems become less capable of serving neurodivergent learners. Institutional knowledge fails to develop. Patterns that could inform better practice remain unnamed. Students continue to encounter the same pedagogical mismatch year after year because teachers cannot collectively examine what isn’t working without professional risk.
Students experience this as being taught at rather than with. They receive accommodations created by adults who never asked them what actually helps. They watch teachers perform certainty while visibly struggling to reach them. They learn that their learning difference is a problem to be managed, not a cognitive style to be understood.
And they stop asking for what they actually need, because they’ve learned their teacher cannot hear it.
This is not a deficit in teaching skills. It is learned professional risk assessment.
A Metacognitive Reframing
A neurodiversity-affirming, pedagogically honest approach reframes the problem entirely. Instead of asking why teachers don’t implement strategies effectively, it asks what happens when they try to name what they genuinely don’t understand. It recognizes that teachers’ silence about uncertainty is often the result of institutional pressure, not personal limitation. It understands help-giving as a relational process shaped by professional safety, epistemological humility, and the courage to not know.
When teachers are supported the first time they say “I don’t understand how this student learns,” the trajectory changes. When not knowing is treated as the beginning of understanding rather than evidence of inadequacy, collaboration becomes possible. When systems value teachers’ willingness to witness neurodivergent learning over their ability to quickly produce documented interventions, teaching becomes genuinely responsive.
Teachers do not stop reaching toward neurodivergent learners because they lack care. They stop reaching because their professional environment has taught them that uncertainty is unsafe.
The repair begins not with urging teachers to try harder, but with building systems that can hold their not-knowing alongside students’ struggles, with curiosity instead of judgment, with patience instead of urgency for resolution, with genuine inquiry instead of performance of expertise.
Because the most powerful thing a teacher can offer a struggling neurodivergent student is not the right answer. It is the willingness to sit with the question together.

1. Do I Remember the First Time I Stopped Reaching Toward a Neurodivergent Student? Without forcing details, notice what comes up. What was I afraid would happen if I admitted I didn’t understand how they learned? What did my nervous system tell me about professional safety in that moment?
2. What Does “Not Knowing” Require of Me as a Teacher? When I imagine admitting I don’t understand a student’s learning process, what sensations arise? Relief. Shame. Panic. Curiosity. What might my nervous system be protecting me from?
3. How Do I Distinguish Between Genuine Understanding and Performing Expertise? Reflect on a recent accommodation or intervention. Did I truly understand why this student struggles, or did I implement what looked pedagogically sound? What’s the difference in my relationship with the student?
4. When Have I Used AI to Avoid Relational Uncertainty? Have I generated solutions to appear knowledgeable rather than sitting with a student to understand their actual experience? What prompted that choice? What would it cost me professionally to admit I don’t yet understand?
5. What Did My Training Teach Me About the Limits of My Knowledge? Was I prepared to encounter learning differences I couldn’t immediately understand? Was uncertainty framed as part of expertise, or as evidence I wasn’t ready to teach?
6. Who Taught Me That Not Knowing Was Professional Failure? Was it explicit feedback, institutional culture, evaluation systems, or something more subtle? Whose voice does that belief sound like?
7. What Would “Thinking Out Loud” About My Confusion Look Like With This Student? If I shared my genuine uncertainty about how they learn—not my frustration, but my curiosity—how might they respond? What would I be modeling about how experts handle genuine confusion?
8. How Is My Discomfort With Uncertainty Mirroring This Student’s Learning Experience? Am I asking them to demonstrate mastery while hiding my own struggle to understand them? What would it mean to acknowledge that parallel?
9. What Would Support Look Like If My Uncertainty Were Treated as Valuable Data? Imagine an environment where saying “I don’t understand how this student learns” led to collaborative inquiry rather than judgment. What becomes possible? What changes in my relationship with the student?
10. Where Do I Minimize My Own Need for Understanding? Notice places where I tell myself “the accommodation is enough” or “this is just how some students are” or “other teachers manage fine.” Whose voices do those thoughts sound like? What am I protecting myself from by not questioning further?
11. How Has Not Knowing Functioned as Professional Safety for Me? Reflect on how staying in prescribed strategies, even when they don’t work, may have protected me from scrutiny, evaluation concerns, or being labeled as underprepared. What risks have I been unconsciously navigating?
12. What Kind of Support Feels Possible Now, Even in Small Doses? Not ideal collegial collaboration. Not perfect systems. Just one form of inquiry that feels tolerable. What would make it safer to acknowledge what I don’t understand?
13. How Can I Practice Not Knowing Without Forcing Myself? Consider ways to experiment with uncertainty that honor your professional context. Asking the student a genuine question. Naming confusion to a trusted colleague. Choosing curiosity over immediate intervention. What pacing honors your nervous system?

What would you want them to know about the relationship between expertise and uncertainty? About the value of saying “I don’t know yet, but I’m genuinely trying to understand”?
